Santec's HR Transformation Process

Angela Moore works as an HR Solution Delivery Leader for Stantec, the top-tier global design firm known for professional consulting services in planning, engineering, architecture, interior design, landscape architecture, surveying, environmental sciences, project management, and project economics for infrastructure and facilities projects. Moore’s role is important as Stantec builds its success on its ability to connect projects to people. Moore works with Jeffrey Haynes from Baker Tilly, the management consulting firm that provided design and innovation recommendations during Stantec’s HR transformation process. Stantec uses Oracle HCM as the solution for their need to house talent data and processes in one integrated system with a legacy EBS system.
Like all enterprises, Stantec’s decision to move to the cloud required leadership buy-in. This was accomplished by outlining the impact projected on operational key performance indicators including retention of exceptional staff, utilization increase, profitability and high average billing rate. Adding the Chief Human Resources Officer to the team was also critical, according to Moore.
Ultimately for Moore, impacting Stantec’s operational key performance indicators meant relying on less – and spending less – on external agencies for talent. With the efficiencies and opportunities created by integrating Oracle Cloud into HR processes, the move away from external agencies was possible. Stantec increased its efforts for succession planning through training people already part of the Stantec team. They focused on delivering experiences and training to retain talent. They also worked to increase the company-wide visibility of staff skill sets so that the right people could be assigned to the right projects at the right time.
Stantec started with largely manual and disparate processes resulting from becoming global with the acquisition of other firms. With smart strategies and building on their E-Business Suite Core HR Platform, however, they were able to develop a talent hub, eliminate multiple legacy systems, reduce the cost of operating and drive system efficiency. Stantec’s plan for future development includes adding selected Oracle Talent Acquisition, Talent Management, Learning and Compensation to modernize HR processes, to improve end-user experiences and to capture real-time data for use in strategic talent decision-making.
Throughout the process of implementation, Stantec benefitted from the services of Baker Tilly. Haynes, who directs human capital services for Baker Tilly, said he adopted the global harmonization approach when working with Stantec. Cloud implementation, he said, provides an opportunity to rethink and re-engineer processes. He recommended reviewing foundational structures, policies and past practices before implementation. Once that is complete, he said, a company can begin developing programs and processes and defining the roles and responsibilities with organizational design. Finally, a company will want to create a culture of accountability and process execution.
